زمینه: با گسترش فناوری‌های اطلاعاتی و کمرنگ ‌شدن مرز میان فعالیت‌های شغلی و شخصی، سایبرلوفینگ به‌عنوان یکی از رفتارهای رایج محیط کار مطرح شده است. این رفتار می‌تواند موجب وقفه در کار، کاهش تمرکز و اتلاف منابع شناختی شود و عملکرد شغلی را تحت تأثیر قرار دهد. همچنین تفاوت‌های فردی، به‌ویژه صفت شخصیتی وجدانی‌بودن، ممکن است شدت اثرپذیری کارکنان از سایبرلوفینگ را تغییر دهد. با وجود اهمیت موضوع، پژوهش‌های کمی در ایران به‌طور هم‌زمان این متغیرها را بررسی کرده‌اند.
هدف: هدف این پژوهش بررسی تأثیر سایبرلوفینگ بر عملکرد شغلی و نقش تعدیل‌کننده صفت وجدانی‌بودن در کارکنان یک شرکت خصوصی بود.
روش: روش این پژوهش توصیفی-پیمایشی بود. جامعه آماری شامل تمامی کارکنان یک شرکت خصوصی در شهر تهران در سال 1403 بود که تعداد آن‌ها 300 نفر بود. در این پژوهش نمونه‌گیری با استفاده از فرمول کوکران 169 نفر به صورت نمونه‌گیری تصادفی ساده انتخاب شدند. ابزارهای مورد استفاده شامل پرسشنامه سایبرلوفینگ (اسکیو،2014)، عملکرد شغلی (پاترسون،1970، به نقل از ساعتچی و همکاران، 1389) و خرده‌مقیاس وجدانی‌بودن نئو (کاستا و مک‌کری، 1992) بود. داده‌ها با روش مدل‌یابی معادلات ساختاری، از طریق نرم‌افزارهای SPSS 26 و4 SmartPLS تحلیل شدند.
یافته­ها: یافته‌ها نشان داد که سایبرلوفینگ اثر منفی و معناداری بر عملکرد شغلی دارد (432/3=t، 641/0-= β). همچنین وجدانی‌بودن این رابطه را تعدیل کرد و از شدت منفی آن کاست (094/2=t، 457/0= β). ضریب تعیین عملکرد شغلی (671/0=) نشان‌دهنده قدرت تبیین متوسط مدل و مقدار GOF نشان‌دهنده برازش قوی بود (649/0=GOF).
نتیجه‌گیری: سایبرلوفینگ می‌تواند عملکرد شغلی را کاهش دهد، اما کارکنان با سطح بالای وجدانی‌بودن کمتر از پیامدهای آن آسیب می‌بینند. بر این اساس، سازمان‌ها باید علاوه بر کنترل‌های فناورانه، ویژگی‌های فردی کارکنان را نیز در نظر بگیرند. توجه به صفات شخصیتی در جذب نیرو، آموزش مهارت‌های خودمدیریتی دیجیتال و تدوین سیاست‌های روشن استفاده از اینترنت می‌تواند به کاهش پیامدهای منفی سایبرلوفینگ و بهبود عملکرد کمک کند.
