زمینه: رضایت شغلی نقش مهمی در سلامت روان و عملکرد شغلی افراد دارد. ویژگی‌های شخصیتی مانند سرشت و منش و استرس می­توانند بر رضایت شغلی افراد تأثیرگذار باشند. لذا بررسی این عوامل با رویکرد مدل‌سازی معادلات ساختاری به درک بهتر پیوند شخصیت، استرس و رضایت شغلی کمک می‌کند.
هدف: هدف پژوهش حاضر مدل‌سازی معادلات ساختاری رضایت شغلی بر اساس ویژگی‌های شخصیتی سرشت و منش با میانجی‌گری استرس در کارمندان بانک سپه شهر تهران بود.
روش: این پژوهش ازنظر هدف بنیادی ازنظر روش توصیفی از نوع همبستگی که به روش مدل‌یابی معادلات ساختاری انجام شد. جامعه آماری این پژوهش را کلیه کارمندان بانک‌های سپه شهر تهران در سال 1403 تشکیل دادند. نمونه پژوهش 868 نفر از کارمندان بانک‌های سپه شهر تهران بود که به روش نمونه‌گیری تصادفی خوشه‌ای انتخاب شدند. برای جمع‌آوری داده‌ها از پرسشنامه رضایت شغلی (دانت و همکاران، 1996)، مقیاس افسردگی، اضطراب و استرس (لاویبوند و لاویبوند، 1995) و سیاهه سرشت و منش (کلونینجر و همکاران،1994) استفاده شد. داده‌های جمع‌آوری شده با استفاده از نرم‌افزار SPSS.28 و AMOS.26 با استفاده از ضریب همبستگی پیرسون و مدل‌یابی معادلات ساختاری مورد تحلیل قرار گرفتند.
یافته­ها: نتایج حاصل از ضریب همبستگی نشان داد که بین ابعاد سرشت و منش و رضایت شغلی رابطه مثبت و معنی‌داری وجود دارد (05/0>P). همچنین بین ابعاد سرشت و منش و استرس رابطه مثبت و معنی‌داری وجود دارد (05/0>P). نتایج حاصل از مدل‌یابی معادلات ساختاری حاکی از برازش مطلوب شاخص‌های آماری بود. نتایج حاصل از ضرایب استاندارد و مستقیم نشان داد که نوجویی، آسیب‌پرهیزی، پاداش وابستگی و پشتکار بر رضایت شغلی اثر مثبت و مستقیمی نداشتند (05/0P). ضریب مسیر مستقیم خود راهبری، همکاری و خود فراروی به رضایت شغلی مثبت و معنی‌دار بود. همچنین ضریب مسیر مستقیم استرس به رضایت شغلی منفی و معنی‌دار بود. درنهایت ضرایب مسیر استاندارد و غیرمستقیم سرشت و منش بر رضایت شغلی از طریق استرس مثبت و معنی‌دار بود.
نتیجه‌گیری: نتایج نشان داد که برخی ابعاد شخصیت منش نقش مهمی در افزایش رضایت شغلی دارند و استرس شغلی این رابطه را تضعیف می‌کند. بر این اساس، توجه به آموزش و تقویت ویژگی‌های مثبت منش و مدیریت استرس در محیط‌های کاری توصیه می‌شود. این اقدام می‌تواند به بهبود رضایت شغلی کارکنان منجر شود. پیشنهاد می‌شود سازمان‌ها با برگزاری دوره‌های مدیریت استرس و آموزش مهارت‌های فردی، زمینه ارتقای سلامت روان و رضایت شغلی را فراهم کنند.
